Penelitian ini bertujuan untuk menganalisis pengaruh lingkungan kerja dan motivasi kerja terhadap kompetensi pedagogik guru Taman Kanak-kanak di Kapanewon Depok, Kabupaten Sleman. Penelitian menggunakan pendekatan kuantitatif dengan metode survei. Instrumen kuesioner dikembangkan melalui validasi pakar dan uji reliabilitas Cronbach’s Alpha (> 0,70). Dari 298 guru, diperoleh 181 responden yang dipilih melalui purposive sampling. Data dianalisis dengan regresi linear berganda setelah uji asumsi klasik. Hasil menunjukkan bahwa lingkungan kerja berpengaruh positif signifikan terhadap kompetensi pedagogik (? = 0,310; p < 0,001) dan motivasi kerja juga berpengaruh positif signifikan (? = 0,505; p < 0,001). Secara simultan, kedua variabel menjelaskan 60,2% variasi kompetensi pedagogik (R² = 0,602), sedangkan sisanya dipengaruhi faktor lain. Temuan ini menegaskan bahwa peningkatan kompetensi pedagogik guru tidak cukup hanya melalui pelatihan teknis, melainkan perlu strategi terpadu berupa penciptaan lingkungan kerja yang kondusif dan penguatan motivasi intrinsik maupun ekstrinsik.
